Want to change Default Address

In our AD I can set user email addresses to almost anything I want after the
@ (i.e. %UserName%@this.com or %UserName%@that.net)
But before the @ sign it is only %UserName% (unless "I" manually change it
and stop inheritance)
The Boss wants something else rather then %UserName%..
I tried changing the %UserName% (on a test account) to reflect what the
boss desires and it only changed how I logon, not the default email address.
Is there a way to achieve the Boss's wish and not create too much work for
me? (i.e. Create All New Accounts)

From the System Manager you need to modify the default
recipient policy.
 
And what is it that I change there? This is where I can and have changed
things after the @ sign on the email addresses page. Such as: @domainA.com
or @domainB.com. But where/how do I change from %username% to "LastName" ?
On the general page I see [mailnickname=*] but it is not editable. And when
I tried to create a 'New" policy I still could not get away from %username%.
Could you please offer a bit more info. Thanks for your time....yor
